Established in 1992, AVIC International Beijing Company Limited (“AVIC INTL Beijing” for short) is a wholly-owned subsidiary of AVIC International Holding Corporation with the registered capital of RMB 800 million and also a member unit of Aviation Industry Corporation of China. Its main businesses include aviation technology import, electromechanical EPC, cement & building material EPC and industrial park development and management. AVIC INTL Beijing has established various invested companies and overseas subsidiaries in a dozen of countries and regions around the world.
Challenge
Facing the increasingly fierce market competition, the domestic enterprises have continuously adjusted their business model and sped up their transformation and upgrading. Nevertheless, employees’ mental health has imposed a noticeable impact on their smooth transformation and steady operation
AVIC INTL Beijing has started its transition to electromechanical EPC with cement work as core business. During this process, the EPC team has met some problems such as inaccurate positioning, indefinite role change, unhappy communication and integration among team members, all of which have directly influenced the stable operation of the company.
Solutions
In the view of the current situation, AVIC INTL Beijing has paid more attention to its new strategic goal in the development of state-owned enterprise. It launched Employee Assistance Program (EPA) for employees in the cement business segment, introducing the international professional EAP services at first and starting “E-Home Shared Love” project. The mental health professionals will provide professional guidance, training and advice for employees and their immediate families and help them solve various psychological or behavioral problems to inspire their positive energy and create a collaborative team.
Design and analysis of employee mental health questionnaires
AVIC INTL Beijing invited professional psychological counseling agency to design mental health questionnaire for employees around the issues of how to assist the establishment of new organizational balance system and provide a strong organizational guarantee to accomplish task, how to strengthen the communication and collaboration among the members of cement engineering team for higher working quality and efficiency, and how to build their trust and integration and create a harmonious internal environment. The questionnaires can help the company deeply understand employees’ personality, their working status, their communication and collaboration and the integration of team members, and lay a solid foundation for the follow-up counseling.
At AVIC International Beijing, 47 employees filled in the questionnaires. The result showed that employees generally had good mental health, moderate working pressure, high job involvement and good capacity to deal with specific issues in their jobs. On the other hand, the result reflects the disproportional allocation of personality types, a relatively lower index of working stress in some departments and some problems in the integration of team members
In-depth communication with employees
In accordance with the statistical result of mental health questionnaires, AVIC International Beijing has put forward a concrete plan to deepen the communication with employees in the cement EPC project. The company has designed an activity called “Group Salon and Camp” to enhance the integration of team members. Through the activity, the employees can understand their status in the team and the thinking, emotion and behavior patterns of themselves and others so that they can realize their leadership and advantages, gain trust of the team and achieve effective cooperation and communication. The company has also created a meeting communication model, which may improve employees’ communication skills through the reasonable arrangement, non-censure and non-criticism principle and rational procedure of meetings. Besides, the company has set up an “E-Home Shared Love Communication Wall” and provided employees with more emotional channels to increase mutual understanding and integration.
Achievements
Along with the gradual deepening of E-Home Shared Love Project and the development of a series of activities, AVIC International Beijing has helped its employees complete their role change within the transition period and solved their mental problems. All these have helped the staff to focus on their mental health, improve their communication and integration in the team, and enhance their sense of belonging and identity in the company. The effective solution to employees’ mental health can make their team more stable and facilitate the company’s successful transformation.
